As part of their journey of transformation they identified the need to enhance their approach to performance reviews and support leaders with comprehensive training enabling more impactful team conversations.

Partnering with Solve, we kicked off the advisory project to address over six weeks.

The Problem

Sandstone’s approach to annual performance reviews was inconsistent, largely manual and time intensive for both managers and the P&C team. The absence of a structured framework allowed the potential for bias and mixed employee feedback. Without a structured framework, leaders often struggled to have effective performance discussions with team members.

Our Solution

Already their go to partner for talent acquisition, Sandstone engaged the Solve advisory team to reimagine their approach to performance reviews through two key initiatives.

1. Develop a company wide Performance Calibration Framework

  • Conducted discovery sessions to understand the multiple rating systems currently in place across the group
  • Developed a streamlined rating system to drive consistency, enhance clarity and fairness.
  • Formed a Leadership Committee with the C-Suite to enable transparent open discussions on performance ratings, ensuring structured, unbiased evaluations aligned with strategic goals.

 

2. Leadership Training

  • Developed and delivered leadership training on best practice performance reviews for 40 of Sandstone’s leaders. This interactive session focussed on:
  • Connecting performance reviews to Sandstone’s vision and strategy.
  • Guiding leaders through the calibration process and addressing biases in evaluations.
  • Best practices for structuring effective performance discussions and fostering a 360-degreefeedback culture.
